أثر صمت الإذعان في العلاقة بين الثقة التنظيمية والاغتراب الوظيفي (دراسة ميدانية على القطاع المصرفي الحكومي في مدينة حلب)

الملخص

استهدف البحث دراسة أثر صمت الإذعان في العلاقة بين الثقة التنظيمية والاغتراب الوظيفي لدى الموظفين في كافة المصارف العامة في مدينة حلب، والتّعرف على واقع صمت الإذعان في تلك المصارف سعياً نحو تحسين اسلوب العمل في القطاع المصرفي من خلال التشَجيع على مشاركة الموظفين بآرائهم وأفكارهم واقتراحاتهم لتطوير آلية العمل وحل جميع المشاكل المتعلقة فيه، وقد أجري استقصاء لآراء 287 موظف يعمل في تلك المصارف عبر استبيان مصمّم لهذا الغرض وتمَ جمع البيانات وتحليلها واختبار الفرضيّات وصولاً إلى النتائج  التي أثبتت وجود تأثير سلبي معنوي للثقة التنظيمية في الاغتراب الوظيفي وهذا يعني أنَه كلما زادت الثقة التنظيمية في المنظمة انخفض الشَعور بالاغتراب الوظيفي من قبل الموظفين, بالإضافة إلى وجود تأثير سلبي معنوي لصمت الإذعان في الثقة التنظيمية بأبعادها الثلاثة (الثقة بزملاء العمل- الثقة بالمدير- الثقة بالمنظمة) وهذا يعني أنَه كلما كان هناك درجة عالية من الثقة في المنظمة كلما أدى ذلك الى تشَجيع الموظفين على التحدَث عن أفكارهم واقتراحاتهم, ووجود تأثير إيجابي معنوي لصمت الإذعان في الاغتراب الوظيفي بأبعاده الثلاثة (العجز- انعدام المعنى- الاغتراب عن الذات) وهذا يدل على أنَه كلما انخفض صمت الإذعان كلما أدى ذلك الى انخفاض شعور الموظفين بالاغتراب عن العمل, ومن التوصيات التي خرج بها البحث السعي إلى توفير مناخ تنظيمي مناسب وعلى درجة عالية من الثقة لكي يضمن تطوير مهارات الموظفين وإمكانياتهم وقدراتهم بشكل مستمر لتحقيق ذاتهم في العمل, وكذلك تشَجيعهم على تقديم أفكار ابداعية جديدة والمنافسة فيما بينهم لتقديم أفضل الافكار التي تساهم في تطوير آلية العمل في المنظمة.
